I think that a human soul is kinda like an unstable soul cos it is not a defined soul yet...it can easily become a hollow or a pure soul.
A pure soul is a soul without the chain and is whole. Cos they are whole and stable they can access/communicate with they're inner spirit easier than an earth soul, physically manifesting that inner soul into a zanpakuto. Earth souls can do this too though (Ichigo did), but I think it's probably easier for pure souls.
If that pure soul gains the zanpakuto they are not necessarily stronger straight away, but if they learn to communicate with the zanpakuto, they will get stronger. The way they get stronger is that the Shinigami has to learn to spiritually become one with the zanpakuto. This way the Shinigami inner spirit will become more balanced allowing them to increase they're Reiatsu and stuff cos they're fighting as one with their inner spirit.
Zaraki hasn't/can't communicate with his zanpakuto (yet...)so his inner spirit is unbalanced cos they're not fighting as one...luckily for Zaraki he has lots or Reiryoku so is quite strong so he does fine without the need to be as one with his zanpakuto...so if he did he would be much stronger.
As you communicate with the zanpakuto through wateva means, you can eventually learn shikai/Bankai which is just the true form of the zanpakuto (so the true true form of your inner spirit). You don't only need wateva communication methods (lie chatting to them, fighting them etc...) to do shikai/Bankai though, you need a certain level of power (like Reiryoku) first. The size of the zanpakuto represents the size f your Reiryoku, so when doing shikai you release a certain amount of Reiryoku, while when doing Bankai you need to release 5-10 times more. When doing shikai/Bankai your Reiatsu increases I guess cos your inner spirit/Reiryoku is again more balanced, making your Reiatsu increase.
Hollows can form from the earth soul as easily as a pure soul can. Hollows are earth souls whose chains have completely eroded so lose their 'heart'. I think that when hollows lose their heart it is harder to access their inner spirit (like a pure soul can access it easier cos it’s the opposite direction of evolution for the earth soul).
Cos the hollows are heartless (and dumb I guess...) they are violent and evil-ish, not caring about stuff.
A Shinigami can then go through hollowfication and be considered a hybrid of Shinigami/hollow. The Shinigami will obviously go through a physical transformation, looking more like a hollow. However since they are now a hollow, they need to become 'heartless' like a hollow. Shirosaki represents the heartless version of Ichigo.
So shirosaki is the lack of Ichigo’s inner spirit while zangetsu is the inner spirit if you get what I mean. Cos the zanpakuto is also zangetsu, the zanpakuto is also shirosaki. B4 Ichigo could control the hollow transformation the more Ichigo released his zanpakuto (zangetsu), the more his hollow would come out (shirosaki), cos shirosaki was apart of zangetsu remember.

As Ichigo willingly fused with zangetsu more (like fighting with zangetsu, shikai/Bankai etc...) he accidentally fused with shirosaki too, so Ichigo was slowly being taken over by his hollow. But the Vaizard use that fighting method thing (similar to what you do with Bankai) to suppress your hollow and control its added power to your Shinigami power.
So the Vaizard when using his hollow power would look more like a hollow, dramatically increasing their Reiatsu, becoming stronger. But that increase of Reiatsu has to be learnt to be used constantly, that’s why your masks always breaks, cos you have to learn to hold the flow of power for longer.
Now hollows can also go through the process of shinigamification to become a hybrid (like Shinigami do the opposite). To get my theory, assume all Arrancar are released the way I talk about them.
Once the hollow removes his mask or wateva to become an Arrancar they will go through a physical transformation to look more human (Shinigami are just pure human souls with zanpakuto remember). Grimmjow was a panther, but as an Arrancar he looked like a humanoid panther (like a thundercat...). However since they are now part Shinigami they will gain an inner soul (that’s probably why Arrancar zanpakuto still have names).
The Arrancar zanpakuto seal up the hollows 'hollow form' and when released also increases their Reiatsu by alot, like Vaizard. Like the Vaizard suppress their heartless hollow to let their inner spirit be dominant, the Arrancar probably suppress their inner spirit to let their heartlessness remain dominant (like opposites again).
Oh I 4got...not all Arrancar seal up their hollow forms into zanpakuto. You probably have to be at a certain power level to be able to get a zanpakuto to seal your power in. ice-ringer and demora don't have zanpakuto, cos ishida said they were weak. Therefore they only look more human-ish, without gaining an inner spirit...so they're weak hybrids.
